Abstract

Artificial intelligence (AI) is increasingly being integrated into human resource management (HRM), affecting recruitment, workforce planning, employee development, performance management, and employee services. AI-enabled systems can process large volumes of information, automate repetitive activities, identify patterns, and support managerial decision-making. At the same time, AI creates significant managerial challenges concerning privacy, transparency, algorithmic bias, employee acceptance, accountability, and changes in job roles. This conceptual paper examines the opportunities and challenges associated with AI adoption in HRM. Drawing on socio-technical systems theory and strategic human resource management, the paper argues that successful AI adoption requires alignment between technology, organizational processes, human capabilities, and ethical governance. The paper develops a conceptual framework in which AI capabilities influence HR efficiency and decision support while organizational governance, employee digital literacy, and managerial oversight moderate implementation outcomes. The paper concludes that AI should be considered an augmentation technology rather than simply a replacement mechanism and identifies directions for future empirical research.
